    It usually starts with one resignation.

    Not because the business is failing. In fact, it often happens when the company is growing faster than ever.

    A key employee hands in their notice. Recruitment suddenly becomes urgent. Managers are overwhelmed. New hires arrive with little onboarding. Performance begins to slip, communication breaks down, and founders find themselves spending more time solving people problems than growing the business.

    After more than a decade working in Human Resources across high-growth businesses, I’ve noticed a common pattern: companies rarely invest in HR because everything is going well. They invest when something has already gone wrong.

    The irony is that most of those problems were preventable.

    HR Isn’t a Department, It’s a Business Strategy

    Many entrepreneurs view HR as something that comes later, after sales have grown, funding has been secured, or headcount reaches a certain number.

    I see it differently

    HR isn’t simply about recruitment, contracts, or policies. At its best, it’s about building the systems, leadership, and culture that allow a business to scale without losing momentum.

    Every founder dreams of building a high-performing team. Yet high performance doesn’t happen by accident; it is created intentionally through clear expectations, effective leadership, consistent communication, and an environment where people know how to succeed.

    Growth Exposes Weak Foundations

    Early-stage businesses can often rely on passion, flexibility, and close-knit teams.

    As the business grows, those informal ways of working begin to crack.

    Without clear onboarding, employees create their own processes. Without defined expectations, performance becomes inconsistent. Without leadership development, great individual contributors are promoted into management roles without the skills to lead people effectively.

    Eventually, founders find themselves firefighting issues that should never have existed.

    The cost isn’t only financial

    It’s lost productivity, declining morale, slower decision-making, increased turnover, and opportunities missed because leaders are consumed by internal challenges rather than focusing on customers and innovation.

    Great Leaders Build Great Environments

    One lesson that has stayed with me throughout my career is this: people are responsible for their results, but leaders are responsible for the environment in which those results are achieved.

    When leaders create clarity, trust, accountability, and a shared vision, people rarely need to be micromanaged. They understand what success looks like and have the confidence to take ownership of their work.

    Culture is built in everyday moments.

    It’s built in how feedback is delivered, how success is recognised, how mistakes become learning opportunities, and how consistently leaders communicate the direction of the business.

    These are not “soft skills.”

    They are business fundamentals

    Prevention Is Always Cheaper Than Repair

    The businesses that scale most successfully don’t wait until they have 100 employees before thinking strategically about people.

    They build simple but effective foundations early.

    Clear job descriptions

    Structured onboarding. Regular one-to-one meetings. Performance conversations. Leadership development. Transparent communication. Fair reward frameworks.

    None of these require a large HR department.

    They require intention.

    When these foundations exist from the beginning, businesses spend less time fixing problems and more time creating value.

    The Real Competitive Advantage

    Products evolve. Technology changes. Markets shift.

    People remain the one advantage competitors cannot easily replicate.

    A motivated team that understands the company’s vision, trusts its leaders, and feels empowered to perform will consistently outperform organisations where people are treated as an afterthought.

    Founders often invest heavily in product development, marketing, and sales

    My advice is simple: invest in your people with the same level of commitment.

    Because the strongest businesses don’t build HR after they grow.

    They grow because they built the right people foundations from the very beginning.
